The band runs from a bad exit to a great one. Early grants: cheap and wild. Late grants: pricier and tame.
The explainer
How sales engineer pay is actually put together
An SE offer has three parts. Base is guaranteed. Variable is tied to a quota — together they are OTE, on-target earnings. Equity is worth nothing until it is suddenly worth more than both.
Comparing jobs by base alone fails: a $140k base at 90/10 and a $130k base at 75/25 are $155k and $173k of OTE. A grant can flip the ranking again.
The cash split, decoded
| Split | Where you see it | What it means for you |
|---|---|---|
| 90 / 10 | Large public enterprise vendors, pre-sales orgs with no individual number | The variable is really a company kicker. Very stable, very little upside. |
| 85 / 15 | Mature public SaaS | Loose tie to a territory number. Usually pays out most quarters. |
| 80 / 20 | The default. Most growth-stage SaaS. | Roughly $30–50k at risk, paid quarterly on the AEs you support. |
| 75 / 25 | Startups and high-velocity sales orgs | Real upside if the team is hitting. Real pain if it is not. |
| 70 / 30 | Rare. Overlay or specialist SEs carrying their own number. | You are being paid like a rep. Ask what attainment history looks like. |
Equity: the four numbers that matter
An offer letter usually gives you one of them.
Today’s value. Your slice at the last round’s price — real, but it is what a fund paid for preferred stock with protections you do not get.
Dilution. Every later round shrinks your slice 15–20%. Join at seed and you keep roughly 45% by exit; join pre-IPO and you keep nearly all of it.
The exit multiple. The only number that can make the grant large, and the one nobody can promise.
The odds. Most seed companies return nothing to common stock; a pre-IPO company almost always returns something. This matters more than the grant size.
| Stage | Typical senior SE grant | You keep | What has to happen |
|---|---|---|---|
| Seed | ~$30k | ~44% | It becomes a real company. Most do not. |
| Series A | ~$60k | ~52% | A 10×-plus outcome. Roughly one in three get there. |
| Series B | ~$88k | ~61% | A solid exit. Close to a coin flip. |
| Series C–D | ~$152k | ~72% | An IPO, or an acquisition at 3× or better. |
| Pre-IPO | ~$204k | ~85% | The IPO prices well and you can actually sell. |
| Public | ~$150k RSUs | 100% | The stock goes up. That is the whole bet. |
The trade in one line: nobody gets a big grant and good odds.
What moves the number
Level, by a mile. SE to Senior is the biggest step — typically 25–30% — and it is about running a technical win on your own, not years served.
Company stage. Public vendors pay more cash; startups pay in equity and a bigger job. Know which trade you are making.
Location, less than it used to. SF and NYC still carry a premium; remote lands just under the major-metro band.
Product complexity, quietly. Infrastructure, data and security SEs out-earn app SEs at the same level.
Where these numbers come from
These are modeled placeholders, not a survey. They behave like real SE comp so you can see the tool work.
Before launch: cash ranges from RepVue, Levels.fyi, Glassdoor and public H-1B filings; equity from Carta’s grant benchmarks. Each model is one table in the code — a single edit.
Common questions
- Is sales engineer pay commission-based?
- Mostly no. SEs get a quarterly bonus on their team’s quota, not per-deal commission.
- Do sales engineers carry a quota?
- Usually a shared one — the number of the reps you support. SEs who carry their own number get a bigger variable share.
- Does equity count in OTE?
- No. OTE is cash only. Value equity separately — that is what the estimator is for.
- How much equity should a sales engineer get?
- Stage decides. Series B, senior: roughly $80–100k at the round price over four years. Public: similar RSU value, no dilution risk.
- Is startup equity worth taking a pay cut for?
- Run the numbers, not the story. If the odds-weighted value does not clear the pay cut, you are being asked to fund the company.
- Do remote sales engineers get paid less?
- Slightly — 5–10% under a major-metro band, more against SF and NYC. Remote-first companies run closer to parity.
